PENGARUH PENGEMBANGAN KARIR TERHADAP MOTIVASI KERJA PEGAWAI YANG DI MODERASI TUNJANGAN KINERJA

Abstract

Penelitian ini bertujuan untuk menganalisis pengaruh kepemimpinan transformasional terhadap kepuasan kerja pegawai, serta menilai peran Perceived Organizational Support (POS) sebagai variabel intervening pada organisasi sektor publik di Kabupaten Rokan Hilir. Penelitian ini dilatarbelakangi oleh pentingnya peran pemimpin dalam menciptakan lingkungan kerja yang mendukung, serta persepsi pegawai terhadap dukungan organisasi yang berdampak pada kepuasan kerja.

Metode penelitian yang digunakan adalah kuantitatif dengan pendekatan Structural Equation Modeling–Partial Least Square (SEM-PLS). Data diperoleh melalui penyebaran kuesioner kepada sejumlah ASN yang bekerja di lingkungan Pemerintah Kabupaten Rokan Hilir. Hasil analisis menunjukkan bahwa kepemimpinan transformasional berpengaruh positif dan signifikan terhadap Perceived Organizational Support dan kepuasan kerja. Selain itu, Perceived Organizational Support juga terbukti menjadi variabel intervening yang signifikan dalam memperkuat pengaruh kepemimpinan transformasional terhadap kepuasan kerja.

Temuan ini menegaskan bahwa gaya kepemimpinan yang inspiratif, visioner, dan suportif dapat mendorong persepsi positif pegawai terhadap dukungan organisasi, yang pada akhirnya meningkatkan kepuasan kerja. Implikasi praktis dari penelitian ini adalah perlunya pengembangan kapasitas kepemimpinan dan budaya organisasi yang lebih peduli terhadap kesejahteraan pegawai.
